The pre-hire slice of people analytics

Recruitment analytics is the practice of measuring and analysing hiring-funnel data specifically, to improve sourcing, screening, and conversion decisions. The clock starts when a candidate enters the pipeline and stops at the accepted offer.

People analytics covers more ground: onboarding, performance, retention, the full employee lifecycle from first application to last day worked. Recruitment analytics is the pre-hire slice of that discipline, usually run by whoever owns hiring rather than a dedicated analytics function. Nor is it a system. A recruitment CRM stores and manages candidate relationships. Recruitment analytics is what a team does with the data once it exists.

What it actually aggregates

None of the standard metrics tells the full story alone. Time to hire says how fast a role filled. Cost per hire says what it cost. Quality of hire says whether the hire worked out. Funnel conversion rate says how efficient the process was end to end.

Recruitment analytics is the layer that reads them together: which source produces hires that are fast and good rather than merely cheap; which stage drains time without lifting quality anywhere downstream. A slow time-to-hire paired with strong quality-of-hire numbers is a pace problem, and adding another interview round to screen harder only slows it down more.

The volume-metric trap

Paychex’s 2026 Business Leaders Priorities survey found cost per hire is the #1 HR metric tracked at 47% of businesses with 5–19 employees and 54% of those with 20–49 employees (source). A single cost line is easy to report and easy to defend in a budget review, so for many small teams it quietly becomes the only number anyone checks.

That substitution is the common mistake: tracking candidate volume or one cost figure instead of the funnel-conversion and quality numbers that would show whether the volume, or the cost, is buying hires who stay and perform. A board sending 200 cheap candidates and zero accepted offers is not a good deal, whatever its cost-per-hire line reports in isolation.

Building it from what you already track

Most SMBs don’t need a dedicated analytics hire to run this well. Time to hire, cost per hire, and funnel conversion rate, each broken out by source, cover most of the useful ground on their own. Quality of hire, checked at the 90-day or one-year mark, confirms whether the fast, cheap hires actually stayed and performed. Three numbers, cut by source instead of averaged across all of them, is usually enough to see which channel is worth the budget and which stage is where candidates are actually being lost.
